While artificial intelligence (AI) solutions have become commonplace in business, a new study reveals significant changes in the recruitment processes of companies in the Baltic states. A survey conducted at the end of 2024 shows that medium-sized companies are leading the way in technology adoption, with job posting creation and distribution being the most automated processes.
The study, conducted by us, aimed not only to assess the current level of automation in Baltic companies but also to understand the challenges faced by HR professionals in their daily work. Nearly 80 representatives from technology and IT sector companies in Lithuania, Latvia, and Estonia participated in the survey.
"The data reveals significant differences between companies of different sizes: as many as 86% of medium-sized companies (51-250 employees) and 82% of large companies (250+ employees) have already automated at least one step in the recruitment process. In contrast, only 41% of small companies (10-50 employees) use automated solutions, yet they show the highest interest in AI adoption in the near future," says AIDA Recruitment founder Antanas Giraitis.
Technology Assists, But Humans Decide
Representatives from IT, software development, telecommunications, fintech, data science, cybersecurity, and other tech-related businesses are increasingly embracing technology as a natural part of their work. According to the survey, 37% use AI for job posting creation, 36% automate interview scheduling, and 35% rely on technology for job posting distribution.
Edgars Stafeckis, CEO of TrustLynx, highlights a new trend: "Eight out of ten HR professionals in the Baltics and Poland plan to implement fully digitalized onboarding processes for new employees. Traditional, paper-based, or overly complex procedures pose the risk of losing candidates and harming employer reputation."
However, Marit Künnapuu, CEO of recruitment software Recrur, emphasizes that while technology optimizes certain processes, direct interaction remains crucial for building relationships with candidates. "Our experience shows that recruitment technology can reduce time spent on administrative tasks by up to 69%, allowing HR professionals to focus on higher-value activities—engaging with candidates and making better hiring decisions," says Künnapuu.
The study also found that later stages of the recruitment process—such as job interviews, candidate evaluation, selection, and final job offers—are significantly less automated. This suggests that companies are taking an evolutionary rather than revolutionary approach to automation, starting with simpler tasks like job posting and scheduling before progressing to more complex solutions.
Challenges: Time Management and Lack of Diversity
Despite the overall increase in automation, 50% of respondents still cite finding suitable candidates as the biggest challenge, while 29% struggle with a lack of candidate diversity. This indicates that while technology helps optimize processes, it is not a universal solution for all recruitment challenges.
Additionally, 30% of respondents stress the importance of reducing the time between job posting and contract signing. The study highlights that lengthy hiring processes increase the risk of losing top candidates, making effective time management a critical factor in maintaining organizational competitiveness.
The survey results indicate that AI adoption in recruitment in the Baltic states is gradually accelerating. While 29% of respondents have not yet automated any part of their recruitment process, a significant 81% of companies have either already started automation or plan to implement additional tools within the next two years.
"This signals that artificial intelligence will inevitably become the standard in recruitment. Companies that delay adopting these solutions risk falling behind in the market," concludes A. Giraitis.
